In smaller organisations Titles don't mean much - there is the owner at the top and all others get authority from the owner - whatever be your title, the power is with those who are on the boss's good side.

Can't say much about this. The policy should be open door, there should be freedom of speech and expression but the position should be respected regardless of age. As I have witnessed that during my management position some senior colleagues weren't willing to show respect thinking I am too young. Position matters.
